Operations Manager
MHW Search has exclusively partnered with a well-established Development/Brokerage firm in Houston that has transacted on over $9 billion historically. The firm is a privately held, Houston-based real estate company operating across commercial brokerage, leasing, property management, and development. The firm has built an active development pipeline that generates a consistent flow of assets requiring institutional-grade brokerage and leasing execution. This person will receive platform override and a profit share of the platform on top of a competitive base salary.
We are searching for a Head of Brokerage/Market Leader to join the team.
The brokerage division is at an inflection point. The platform has demonstrated strong potential — agents are finding their lanes and deals are getting done — but it lacks the leadership layer to scale beyond its current ceiling.
This is an operational leadership role — not a production role. The right candidate will bring structure, accountability, and execution rigor to a platform that has the assets, the family backing, and the growth trajectory to become an institutional brokerage operation. They will build what does not yet exist and own the results.
Primary Responsibilities:
• Lead all retail brokerage operations across the Houston market, with a defined path to Dallas and Austin
• Receive and assess assets distributed by the Partners and the Development team; master-delegate each opportunity to the appropriate producer based on asset type, geography, and capability
• Maintain oversight accountability through the full asset lifecycle — assignment, marketing, negotiation, and close
• Report pipeline status and team performance to the Partners on a defined monthly cadence
• Establish and enforce KPIs, performance standards, and accountability metrics across the brokerage team
• Install and own the CRM and pipeline tracking system — not inherit it, not participate in it
• Build and run a weekly pipeline review cadence and monthly performance reporting process
• Recruit, develop, and where necessary, exit producers — managing the full talent lifecycle with authority
• Train and mentor junior brokers, enabling independent transaction execution
• Actively deploy AI tools across team workflows — research, pipeline reporting, communications, deal analysis — and set the standard for the division
Preferred Skills:
• Minimum of 12-15+ years of experience
• Has run a brokerage team or business unit with real, accountable revenue responsibility
• Can walk through their numbers on demand: total GCI, revenue per producer, cost structure, and margin
• Has owned a number — not managed toward one someone else owned
• Has personally installed a CRM or pipeline tracking system — not used one that already existed
• Has built a reporting cadence from scratch: weekly pipeline, monthly performance review
• Has defined KPIs and enforced them with consequences
• Has experience receiving a pipeline of distributed assets and allocating them to producers based on fit and capability
• Knows the difference between delegating and disengaging — has maintained oversight accountability through close
• Has tracked deal status across a portfolio of assigned assets with a defined reporting cadence
• Has managed a minimum of 5–15 producers
• Has recruited from competing platforms — not just promoted from within
• Has managed someone out — not just counseled them
• Has rebuilt a team after attrition or underperformance
• 7–10+ years at the same firm or platform — compounding performance, not lateral movement
• Revenue and team growth demonstrable across multiple years
• Has survived at least one market cycle
