Role Overview

Our client is looking for a builder-operator COO: a technology-forward, EBITDA-driven executive who thrives in complex operating environments and understands that operational efficiency is strategy.

This is not a traditional hospitality operations role. The ideal candidate combines:

  • Systems thinking
  • AI and automation fluency
  • Creative problem-solving
  • Hands-on leadership

The role is responsible for turning the CEO’s vision into execution on a daily basis. This includes owning the P&L, building and developing a high-performance team, designing scalable systems, and ensuring alignment across all departments. The position requires the ability to operate both at a strategic level and in detailed execution when necessary.

Key Responsibilities Vision to Execution
  • Translate the CEO’s strategic vision into clear and accountable operational plans across all departments
  • Own execution of annual plans, including quarterly priorities, KPIs, and departmental scorecards
  • Act as the primary driver of execution, ensuring strategy converts into measurable results
Technology & AI-First Operations
  • Lead adoption of technology, automation, and AI to reduce manual work and improve margins
  • Scale operations without unnecessary headcount or complexity while increasing profit per unit
  • Implement tools and workflows that enhance guest experience, owner satisfaction, and operational efficiency
  • Build a culture where data and automation are embedded into daily operations
P&L and Financial Ownership
  • Own the company P&L with full accountability for EBITDA, margins, and cash flow
  • Drive financial discipline across cost control, revenue optimization, and operational efficiency
  • Develop reporting, forecasting, and decision-making frameworks
Operational Excellence
  • Oversee SOPs, workflows, systems, and service standards across all properties and departments
  • Drive continuous improvement in efficiency within a high-complexity environment
  • Balance hands-on involvement with effective delegation and leadership
Scaling & Growth
  • Design systems, organizational structures, and processes to scale from ~300 units to 1,500+
  • Support M&A evaluation and integration when applicable
  • Ensure growth maintains or improves profitability per unit
  • Build and manage high-performing teams across all functions
  • Implement performance management systems and talent development pipelines
  • Lead both on-site and remote teams effectively
  • Recruit, develop, and elevate top talent within the organization
Required Qualifications
  • 7+ years of experience in senior operational leadership roles (COO, VP Operations, GM, or similar)
  • Proven experience scaling businesses in operationally complex environments
  • Demonstrated ownership of P&L with consistent EBITDA growth
  • Minimum of 3 years of hands-on experience working with operational systems, financial management, and team leadership
  • Strong background in hospitality, property management, or similar industries (preferred)
  • Experience in high-growth or founder-led companies with profitability focus
Skills & Capabilities
  • Strong financial acumen with the ability to interpret and act on financial data
  • Advanced understanding of technology, automation, and AI-driven operations
  • Builder mindset with experience creating systems and processes from scratch
  • High attention to detail and operational rigor
  • Ability to switch between strategic and execution-focused thinking
  • Strong leadership and communication skills
  • Experience with EOS (Entrepreneurial Operating System) is a plus
